通过对57个研发团队的现场研究,对基于团队共享心钾模型的研发团队创造力影响机制进行了实证分析.探索性和验证性因素分析检验了研发团队任务式共享心智模型和协作式共享心智模型构思;多元回归和层次回归结果表明:两类共享心智模型与团队创造力存在显著正相关;任务式共享心智模型在目标明确和任务规范与团队创造力之间足完全中介作用;协作式共享心智模型在成员多样性和工作依赖与团队创造力之间是完全中介作用;任务式共享心智模型和协作式共享心智模型在领导信任、组织保障、角色期待、成员互动与团队创造力之间是部分中介作用.在此基础上,提出相应管理建议和对未来研究的展望.

This study investigated 57 R&D teams, and earried out empirical analysis on influencing mechanism of R&D team creativity based on team shared mental model. The study distinguished between assignment shared mental model and collaborative shared mental model. Results showed that two kinds of shared mental model were positively related to team creativity. Assignment shared mental mod-el entirely mediated the relationship between team creativity and influencing factors such as goal clear and task criterion. Collaborative shared mental model entirely mediated the relationship between team creativity and influencing factors such as member diversity and work interdependence. Assignment shared mental model and Collaborative shared mental model partly mediated the relationship be-tween team creativity and influencing factors such as leader trust, organizational insurance, role expectation, member intercommunion. Finally, the paper discussed the implication of these findings on management practice and the prospect of future research.
