现有对知识共享行为动机的研究中,经济性动机存在较多争议而心理动机较为繁杂,不利于组织管理人员采取有效措施提高个体知识共享行为。因此,为便于管理者直观理解和把握,提出了以员工不确定感为核心的心理距离作为分析影响个体知识共享行为水平的自变量。以69家企业的知识型员工为样本进行实证研究,结果表明,心理距离削弱了社会嵌入性对个体的影响而降低其知识共享行为,组织支持感在心理距离负向影响知识共享行为中发挥了部分中介作用。

In consideration of the complexity of various controversies in the study on knowledge sharing economic motivation and research on the psychological motivation of knowledge sharing, it is not conducive for the manag-ers to adopt effective measures to improve individual knowledge sharing behavior. This study proposes the employ-ees' sense of uncertainty as the core connotation for psychological distance as well as the independent variable that influence individual knowledge sharing behavior, which contributes to managers' comprehension and mastering. Psychological distance weakens the effect of social embeddedness and reduces individual knowledge sharing behav-ior. This study demonstrates the process that perceived organizational support plays a mediating role in the nega-tive impact on psychological distance to knowledge sharing behavior by taking the empirical research of knowl-edge workers as samples. It is obvious that the negative effects of psychological distance shall be highly thought of by managers. Therefore, this study is aimed at putting forward effective measures to reduce the effect of psy-chological distance and improving individual knowledge sharing behavior.
