究竟是积极还是消极的情感促进员工的创造性绩效,已有研究取得的结论充满矛盾。本文以个体的一般因果定向特质中的自主与控制定向作为调节变量,对190名企业员工进行问卷调查,探讨员工的情感与其主管评价的创造性绩效间的关系。研究结果表明:(1)员工的积极心境与创造性绩效显著正相关,而消极心境与创造性绩效的关系为负向,但不显著;(2)员工的积极心境与创造性绩效的关系受到其因果定向的调节,低控制定向员工的创造性水平会随着积极心境水平的提高而显著上升,高控制定向员工的创造性水平会随着积极心境水平的提高而降低;(3)员工的消极心境与创造性绩效的关系受到因果定向的调节作用,高控制定向的员工,其消极心境与创造性绩效负相关;低控制定向的员工,其消极心境与创造性绩效正相关。最后,研究对所取得结果的管理意义进行了讨论。

It is uncertain that the creative performance at work could be promoted by positive or negative affect. The existing researches have yielded inconsistent and contradictory results. This study introduced autonomy and controlling orientation of general causality orientation as moderators to explore the relationship between the affect of employees and the creative performance evaluated by their supervisors. By surveying 190 employees in different enterprises, results showed that creative performance were positively and significantly correlated with positive mood, but negatively and insignificantly related to negative mood. Analysis also revealed that positive/negative mood positively related to creative performance when controlling orientation were low and negatively related to creative performance when controlling orienta-tion were high. Implications for the management were discussed.
