目的:探讨临床护士付出-获得不平衡与工作投入之间的相关性。方法采用付出-获得不平衡量表和工作投入量表,对荆州市8家医院589名临床护士进行调查,采用描述性统计、相关性分析和回归分析进行数据分析。结果临床护士付出-获得不平衡比值为1.41,处于付出-获得不平衡状态的护士411名(69.8%),超负荷状态的护士430名(73.0%);工作投入总均分为(3.35±0.86)分。付出-获得不平衡中的付出、获得维度与工作投入及其活力、奉献、专注3个维度均呈正相关(P<0.01),超负荷维度与其呈负相关(P<0.01)。结论护士付出-获得不平衡状态及超负荷状况突出,工作投入处于中等水平;建议丰富护士的获得,平衡其付出-获得状况及减轻超负荷状况,以提高护士的工作投入。

목적:탐토림상호사부출-획득불평형여공작투입지간적상관성。방법채용부출-획득불평형량표화공작투입량표,대형주시8가의원589명림상호사진행조사,채용묘술성통계、상관성분석화회귀분석진행수거분석。결과림상호사부출-획득불평형비치위1.41,처우부출-획득불평형상태적호사411명(69.8%),초부하상태적호사430명(73.0%);공작투입총균분위(3.35±0.86)분。부출-획득불평형중적부출、획득유도여공작투입급기활력、봉헌、전주3개유도균정정상관(P<0.01),초부하유도여기정부상관(P<0.01)。결론호사부출-획득불평형상태급초부하상황돌출,공작투입처우중등수평;건의봉부호사적획득,평형기부출-획득상황급감경초부하상황,이제고호사적공작투입。
Objective To discuss the relationship between Effort-Reward Imbalance (ERI) and nurses’ work engagement. Methods Effort-Reward Imbalance Scale and Utrecht Work Engagement Scale were applied to investigate 589 nurses from 8 hospitals in Jingzhou. Results The ratio of nurses’ ERI was 1.41 and 411 (69.8%) nurses were with ERI while 430 (73.0%) in the state of overload. The total average score of work engagement was 3.35 ±0.86. Two dimensions of effort and reward in ERI were positively correlated with work engagement and its vigour ,devotion and concentration;but the dimension of overload in ERI had a negative relation with them (P<0.01). Conclusion Nurses’ ERI and their overload are conspicuous, while their work engagements maintains in the medium level. Enriching nurses’ rewarding, balancing their effort-reward and reducing their workload will contribute to the improvement of nurses’ work engagement.
