研发人员是企业创新的主要人力资源,是企业持续竞争力的重要保障。本研究从分析研发人员的特点着手,从结果、行为、能力三个绩效维度设计和建立了一套对研发人员绩效考核的指标,并运用层次分析法计算出三个维度的权重,为企业研发人员绩效考核工作提供一些有价值的参考。研究结果表明,在对研发人员进行招聘和上岗培训时,应该基于能力导向;在考核研发人员时,应该注重对结果性指标的考评;在日常的工作过程中应该对研发人员制定柔性的工作制度。

RD(research and development) employees are the main human resources for innovation.They are the sustainable power of enterprise to compete with.This research started from the characteristics of RD employee,design and build a set of RD employee performance assessment indexes from the three performance dimensions of results,behavior and ability,calculated the weight of the three dimensions by using analytic hierarchy process,and provided some valuable reference for RD employee performance assessment of enterprises.The study indicated that ability should be based on when RD employees are recruited and trained,stress should be laid on the results of the evaluation indexes in the evaluation of them,and flexible working systems should be developed in the RD employees' daily working process.
