中小学青年教师素养缺失问题是其专业发展的主要“瓶颈”，它严重影响教师的身心发展和教育的整体发展。青年教师素养缺失表现为权利意识凸显、功利意识主导、反思意识薄弱等，这是由职前教师教育机构的不完善、“大班额”教学工作量大以及青年教师个体混乱的职业生涯等造成的。因此，职前教师教育机构要做到“无为而治”“虚位以待”；“职场”学校要做到“和而不同”“因材施教”；青年教师个体要做到“独善其身”“敬业乐教”。

Lack of quality has been the main bottleneck for the professional development of the young teachers in primary and secondary schools ,which seriously damages teachers' physical and mental development and the overall development of education .Young teachers’ lack of quality is represented by their growing consciousness of power , their dominating consciousness of utility and their weak consciousness of reflection ,etc .These phenomena are due to the imperfection in pre-service teacher education institutions ,the large amount of teaching work and the unclear career planning of individual young teacher .T hus the pre-service teacher education institutions should ?govern by non-interference" ,?leave a seat vacant for able people" ;?advocate harmony in diversity" ,?teach students in accordance with their aptitude" ; and individual young teachers should ?protect themselves from being corrupted" , and ?love their profession and enjoy teaching" .
