目的:了解护士离职时的想法和感受,从而为稳定护理队伍提供参考依据。方法:质性研究,对10名主动离职护理人员进行深度访谈,采用现象学分析法分析资料。结果:临床护士离职真实体验主要包括:①工作负荷大,工作压力大,工作环境不理想;②护士福利待遇较低,缺乏职业规划;③不固定上班时间影响家庭生活与身体健康。结论:护理管理者应深入了解护士的真实内心感受改善护理职业环境,减轻护士的工作负担逐步提高护士福利待遇,重视护士职业生涯规划。

Objective :To explore the experience of nurses when they leave their jobs ,so as to provide references for developing effective measures to stabi-lize nursing staff .Methods :qualitative research ,Data were collected on 10 registered nurses by deep interview ,and were analyzed by phenomenological pro-cedure .Results :①dissatisfied work environment ,work overload ,work pressure ;②Bad welfare ,The lack of occupation planning ;③ No fixed working hours disturbance to their family life and health .Conclusions :Nursing administrators should pay close attention to the nurse’s felling ,reduce the pressure ,provide higher benefits and provide career for them .
