目的:了解肝胆外科新护士经历导师责任制下学习的体验,为新护士的教学和管理提供参考。方法2013年1-5月,采用目的抽样法选择在东方肝胆外科医院临床工作1年的新护士12名为研究对象,采用质性研究中现象学研究方法,对其进行访谈,对访谈资料录音后进行整理、分析。结果新护士工作压力大,自我认同感低,导师责任制带教可使之产生归属感。新护士希望导师能德才兼备,并希望能与自身风格匹配。结论基于深入了解新护士的学习体验,调整导师责任制带教方法,应以新护士的需求为出发点。导师应理解新护士的压力,尊重爱护新护士,提高个人素质和教学能力,以帮助新护士尽快适应角色转变,提高工作质量。

Objective To investigate the experience of new nurses in the department of hepatobiliary sur-gery supervisor responsibility system,provide the reference for the teaching and management of new nur-ses.Methods By using the phenomenon of qualitative research in research methods,interviews were con-ducted on 1 2 new nurses,the interview data were recorded,organized and analyzed.Results The new nur-ses had deep pressure in work with low self-identity,tutor responsibility system teaching can provide them with sense of belonging.New nurses expected the supervisor to have excellent morals and academic skills, and match their own style.Conclusion Based on the deeply understanding of new nurses’learning experi-ence,the adj ustment of supervisor responsibility system teaching method should be based on the new nurse’s demand as the starting point.Teacher should understand the new nurses pressure,respect and care for new nurses,improve personal quality and teaching ability,to help the new nurses to adapt to the role transformation as soon as possible and improve the quality of work.
