本文以基层员工为研究对象,317份问卷数据为支撑,在验证了认知方式与创新行为关系的基础上,又引入了绩效考核目标取向这一调节变量。实证结论如下:发展型绩效考核对创新型认知方式员工的创新行为具有正向影响,对适应型认知方式员工的创新行为具有负向影响;评估型绩效考核对创新型认知方式员工的创新行为具有负向影响,对适应型认知方式员工的创新行为具有正向影响。

This paper choses junior staff as the research object , using the data from 317 employees , not only proved the relationship between cognitive style and innovative behavior , but also brought the goal orientation in performance appraisal as a regulatory variable . The empirical results show that :the developmental appraisal has a positive influence between innovative cognitive style and innovative behavior , but has a negative impact on adaptive cognitive style and innovative behavior ;the evaluative appraisal has a negative influence between in-novative cognitive style and innovative behavior , but has a positive impact between adaptive cognitive style and innovative behavior .
