个体创新是组织创新的基础,解决“如何激发员工创新行为”这一问题关系到企业的生存和发展。文章通过对企业员工的大样本调查,采用SEM技术对内部社会资本、知识共享和员工创新行为之间的关系进行了分析。研究结果表明:①内部社会资本的关系维度、认知维度对员工创新行为具有直接影响,结构维度对员工创新行为没有直接影响;②知识共享对员工创新行为具有直接显著影响;③知识共享在内部社会资本三个维度与员工创新行为关系中扮演重要的中介作用。这些结果不仅支持了现有的研究结论,还揭示了内部社会资本影响员工创新行为的作用机理,对企业员工创新管理实践也具有重要的借鉴意义。

Individual innovation is the basis for the organizational innovation, so it is vital to solve the problem of how to motivate employees’ innovation behavior, because it relates to the survival and development of the enterprises. After large sample survey of employees, the essay used SEM techniques to analyze the relationship between internal social capital, knowledge sharing and employees’ innovation behavior. The results are as follows: firstly, the relational and cognitive di-mension influence innovation behavior significantly, and structural dimension does not influence innovation behavior direct-ly; secondly, knowledge sharing influences innovation behavior significantly; thirdly, knowledge sharing plays an important mediation role in the relationship between internal social capital and innovation behavior. These results not only support the existing conclusions, but also reveal the mechanism of how internal social capital affects the employees’ innovation behav-ior. They also have an important significance for employees’ innovation management.
