目的:目前全国广泛开展优质护理服务,对护士的整体素质提出更高的要求,为了提高护士的综合能力,增强主动服务意识,营造良好积极向上的工作氛围,合理分配奖金一直是护理管理者关注的问题,构建科学、合理、动态的病房护士绩效二次分配方案,以充分调动护理人员工作积极性和创造性,进一步提高护理人员的责任感和义务感,提高护理质量,深入推进护理服务。方法:采用调查问卷和护理质量汇总记录,了解护理人员绩效考核现状。结果:患者对护理工作的满意度由原来的92.2%上升至95.5%,医生对护士工作的平均满意度由91.3%上升至95.61%,护士对现运行的绩效分配方案满意率由83%上升至87.6%。结论:科学、合理的病房护理绩效分配体系提高了护理质量,同时提高了护理管理人员的工作效率,医、护、患三方的满意度都得到提高,值得在临床推广使用。

Objective:Recently,the high quality of nursing servce has been widely requiuired putsing forward higher requirements to the whole quality of nurses .We aim to improve the comprehensive ability of nurses , strengthen the con-sciousness of active service and create a good positive working environment .At the same time with the reasonable allocation of bonus has always been the focus on of nursing managers ,building a scientific,reasonable,dynamic secondary allocation scheme for clinical nurses can fully mobilize nursing staff's working enthusiasm and creativity .It can also improve nurses'sense to responsibility and sense of duty ,improve and promote nursing service .Methods:The questionnaire and summarized nursing quality records ,were used to study the nursing performance appraisal status quo .Results:The patients'satisfaction for nurses had arose from 92.2%to 95.5%,the doctor's average satisfaction for nurses increased from 91.3%to 95.61%, the nurses'satisfaction for allocation performance scheme is now run by 83%to 87.6%.Conclusion:scientific and reasona-ble allocation system can improve nursing quality , and improve the efficiency of nursing management. the satisfaction of doctors,nurses,and patients have been improved ,the methods of distributing is worth promoting in clinical .
