目的:了解兰州市各县区乡村医生的工作满意度,为进一步提高乡村医生工作效率,制定完善的管理措施提供一定的政策建议。方法2O12年7月选取兰州市各县区参加培训的552名乡村医生,在参考大量文献的基础上,结合兰州市各县区乡村医生的实际状况,编制符合乡村医生实际情况的有针对性的乡村医生满意度调查问卷。运用结构方程模型找出影响工作满意度的因素,提出改善建议。结果不同性别、从医年限乡村医生工作满意度得分比较,差异有统计学意义(P<O. O5);不同受教育水平、职称、职业资格情况乡村医生工作满意度得分比较,差异均无统计学意义(P>O. O5)。结构方程模型显示,业务素质与受教育水平的系数为7. O756,与收入水平的系数为O. O184;工作负荷与工作责任的系数为O.8397,与工作任务的系数为O.6817;工作环境与科室设备的系数为O.1739,与绩效考核的系数为1.2762;患者认可与患者信任的系数为O.7642,与患者尊重的系数为O.7132;工作满意与职业愉快感的系数为O.85O 4,与工作自豪感的系数为O.7185;离职倾向与离职念头的系数为O.7187,与留职可能性的系数为O.8O56。结论兰州市各县区乡村医生的总体满意度较低,应该采取进一步措施提高乡村医生满意度,进而提高乡村医生的工作效率。

Objective Toinvestigatethevillagedoctors'jobsatisfactionofeachcountyareainLanzhoucity,inorder to further improve the working efficiency of village doctors and to put forward some policy suggestion for making perfect manage-mentmeasures.Methods 552villagedoctors,ineverydistrictLanzhou,whotookpartinthetraining,wereinvestigatedusing a doctor satisfaction questionnaire tally with the actual situation of the country doctors that was complied by referring to a large number of literature and review and combining with the actual condition of each county village doctor in Lanzhou city,using the structuralequationmodeltofindouttheinfluencingfactorsofjobsatisfactionandputforwardimprovingsuggestions.Results The difference between sex and working years was significant(P<O. O5). There were no difference among educational background, professional title,professional qualification( P>O. O5 ) . Structural equation showed that the coefficient of professional quality and education level was 7. O75 6,professional quality and income was O. O18 4;the coefficient of work load and work responsibil-ity was O. 839 7 , work load and work task was O. 681 7;The coefficient of work condition and department equipment was O. 173 9 ,work condition and performance appraisal was 1. 276 2;the coefficient of patient approval and patient confidence was O. 764 2 ,patient approval and patient respect was O. 713 2;the coefficient of work satisfaction and work pleasure was O. 85O 4 , work satisfaction and work pride was O. 718 5;the coefficient of turnover intention and turnover thought was O. 7187,turnover in-tentionandemploymentstaypossibilitywasO.8O56.Conclusion Villagedoctors'overallsatisfactionislowineverydistrictof Lanzhou city. It is necessary to take further measures to improve the village doctor satisfaction in order to enhance the working effi-ciency.
