目的:了解护工经济薪酬和护工工作的现状,并分析经济薪酬对护工工作质量的影响,为稳定护工队伍和提高服务质量提供科学依据。方法选取2家三级甲等医院220名护工为研究对象,采用经济薪酬和工作态度、工作质量、工作技能和服从管理意愿量及综合的护理质量评分进行调查。结果所有护工工资均存在较大波动,经济薪酬与工作态度、工作质量、工作技能和服从管理意愿量等显著相关(P<0.05);护工服务质量综合评分为(0.922±0.035),分层回归分析显示,性别及经济薪酬是提高护工服务质量的预测因素(P<0.01)。结论合理提高护工的经济薪酬有利于提高服务质量,护工管理者应制定一有效的护工经济薪酬管理制度,维护护患双方利益,促进护理质量的提高。

Objective To investigate the level of economical reward and working situation, and to analyze their relationship among care workers. Methods 220 care workers were recruited from two hospitals. An investigation was conducted according to qualified measurements referring to working attitude, service level, professional skills, and obeying management intention. Results The salary level of each care workers included varied during different period, economical reward has a significant correlation with working attitude, quality of work, job skills, and subjection to management (P<0.05). Score of care workers serving quality was (0.922±0.035). Sex and remuneration are important predictors to improve the quality of service (P<0.01) according to hierarchical regression analysis. Conclusion Reasonable improvement of economic remuneration will help improve the quality of services. Man-agers should develop an effective carer economic compensation management system to improve the quality of care.
