基于社会交换理论和社会认知理论,选取组织气氛中的知觉组织支持和公平为自变量,以信任和基于组织的自尊为中介变量,首先提出了员工知觉组织支持和公平对其知识分享行为影响的路径模型;然后运用317名企业员工的调研数据,对该模型进行实证检验,研究结果表明员工知觉组织支持主要通过基于组织的自尊和信任这两个中介变量对员工的知识分享行为产生影响,而组织公平不仅对员工的知识分享行为产生直接的影响,还通过组织信任对其知识分享行为产生间接的影响;最后提出了组织促进员工知识分享行为的建议.

Ground in social exchange theory and social cognitive theory, using perceived organizational support and justice of the orgnizational climate as independent variables, firstly we developed a path model which identifies the mechanism that perceived organizational support and orgnizational justice infuence individual knowledge sharing behaviors throught the two mediators of trust and organizaition-based self-esteem. Then, we verify the path model using the empirical analysis from data of 317 individuals in the 117 business organizations. The conclusion suggests that perceived organizational support mainly effects individual knowledge sharing behaviors throught the two mediators of organizaition-based self-esteem and trust, orgnizational justice not only have effects on individual knowledge sharing behaviors directly, but also have effects indirectly throught the mediator of trust. Based on these results, we gave some suggestion about enhancing organization knowledge sharing.
