目的:探索护士动态分层管理模式在 NICU 中的应用方法及效果。方法:制定 NICU 护士分层管理的架构及晋级方案,根据职称、工作年限、工作能力将 NICU 护士分为四级九层,实施分层培训与考核,根据层级不同分管不同程度病情的患儿,并对应相应层次的绩效。结果:实施动态护士分层管理模式后护士工作满意度及护理质量评分均优于实施前( P < O. O5)。结论:动态护士分层管理模式可提高 NICU 护士工作满意度,改善护理质量。

목적:탐색호사동태분층관리모식재 NICU 중적응용방법급효과。방법:제정 NICU 호사분층관리적가구급진급방안,근거직칭、공작년한、공작능력장 NICU 호사분위사급구층,실시분층배훈여고핵,근거층급불동분관불동정도병정적환인,병대응상응층차적적효。결과:실시동태호사분층관리모식후호사공작만의도급호리질량평분균우우실시전( P < O. O5)。결론:동태호사분층관리모식가제고 NICU 호사공작만의도,개선호리질량。
Objective:To explore the application method and effect of dynamic and hierarchical management model for nurses in NICU. Methods:The hierarchical management system and structure of NICU nurses Was established and NICU nurses Were classified into 4 levels and 9 layers according to the technical title,WorK experience and WorK ability. The hierarchical training and assessment Was implemented. The assignment Was arranged according to the different levels of the nurses and they Were paid by their performance. Results:The satisfac_tion rate of nurses and the score of nursing quality Was superior after the implementation of the dynamic and hierarchical management mod_el than that before its implementation(P < O. O5). Conclusion:The dynamic and hierarchical management model can improve the satisfac_tion rate of NICU nurses and quality of nursing care.
