目的::探讨对医院护士实行基于职称框架下的岗位管理。方法:完善各级护士岗位职责,定岗定编,建立各级职称业绩量化考核标准,并严格考核。结果:实施后护士的离职率、申请调岗率比实施前下降,差异有统计学意义(P<0.05)。实施后病人对护理工作满意度较实施前提高,差异均有统计学意义(P<0.05)。实施后中级职称人员的夜班数、公开发表论文、科内质控、带教学生完成情况高于实施前,差异均有统计学意义(P<0.05);实施后高级职称人员的夜班数、统计源期刊及以上杂志发表论文数、护理部质控、带教学生数、主持教学查房或业务讲座次数完成情况高于实施前,差异均有统计学意义(P<0.05)。结论:通过对护士实行基于职称框架下的岗位管理,促进护理人员岗位成才,护理人力的良性分布,保证了临床一线护理队伍的稳定,对提高护理人员整体素质,增强临床重点专科及护理学科建设,提高病人满意度等方面发挥了重要作用。

목적::탐토대의원호사실행기우직칭광가하적강위관리。방법:완선각급호사강위직책,정강정편,건립각급직칭업적양화고핵표준,병엄격고핵。결과:실시후호사적리직솔、신청조강솔비실시전하강,차이유통계학의의(P<0.05)。실시후병인대호리공작만의도교실시전제고,차이균유통계학의의(P<0.05)。실시후중급직칭인원적야반수、공개발표논문、과내질공、대교학생완성정황고우실시전,차이균유통계학의의(P<0.05);실시후고급직칭인원적야반수、통계원기간급이상잡지발표논문수、호리부질공、대교학생수、주지교학사방혹업무강좌차수완성정황고우실시전,차이균유통계학의의(P<0.05)。결론:통과대호사실행기우직칭광가하적강위관리,촉진호리인원강위성재,호리인력적량성분포,보증료림상일선호리대오적은정,대제고호리인원정체소질,증강림상중점전과급호이학과건설,제고병인만의도등방면발휘료중요작용。
Objective:Explore the implementation of post management based on the professional title frame. Methods:Improve post responsibilities on nurses at all levels,confirm post and establishment. Established the performance quantitative assessment criteria at all professional title levels. Results:After the im-plementation,the turnover rates and transfer application rates were decreased than before,and the difference had statistical significance (P<0. 05). Patient′s satisfaction with nursing was improve than before,and the difference had statistical significance (P<0. 05). The night shifts per year,number of papers published,quality control department number and number of teaching students of staff with intermediate professional title were higher than before the imple-mentation,and the difference had statistical significance (P<0. 05). The night shifts per year,papers published number of source or better journals,quality control department number,number of teaching students,number of hosted teaching rounds or business seminars of staff with senior professional title were higher than before the implementation,and the difference had statistical significance (P<0. 05). Conclusion:Through the implementation of post manage-ment based on professional title frame,it will play an important role on promoting the nurse post talent,the healthy distribution of nurse, ensuring stability of clinical care team,improvement on the overall quality of nursing staff,enhancing the construction of key clinical specialist and nursing disciplines,and im-provement patient′s satisfaction.
