目的:探讨护士心理契约对情绪劳动的影响。方法采用心理契约量表和护士情绪劳动量表对562名临床护士进行问卷调查,采用单因素分析、Pearson相关分析法和分层回归分析法探讨护士心理契约对情绪劳动的影响。结果护士心理契约和情绪劳动总分分别为(2.41±0.47),(3.83±0.63)分。不同职称、工作年限和聘用方式的护士情绪劳动评分比较,差异有统计学意义( t值分别为6.620,14.551,3.749;P<0.05);护士心理契约总分和情绪劳动总分呈负相关(r=-0.341,P<0.05);表层扮演与医院现实责任、发展责任、团队责任呈正相关(r值分别为0.332,0.325,0.317;P<0.05);深层扮演和情绪表达要求与医院现实责任、发展责任、团队责任均呈负相关( r值分别为-0.403,-0.366,-0.331,-0.371,-0.356,-0.327;P<0.05)。分层回归分析显示,工作年限、聘用方式及心理契约中的医院现实责任、发展责任、团队责任为护士情绪劳动的影响因素。结论护士心理契约履行程度不高,情绪劳动水平有待提高,心理契约为影响护士情绪劳动的重要因素。

Objective To explore the effect of psychological contract on emotional labor in nurses. Methods A total of 562 clinical nurses were surveyed by the psychological contract scale and emotional labor scale.Single factor analysis, Pearson correlation analysis and hierarchical regression analysis were used to explore the effect of psychological contract on emotional labor in nurses.Results The total scores of psychological contract and emotional labor in nurses were (2.41 ±0.47) and (3.83 ±0.63).There were significant differences of emotional labor scores in the nurses with different job title, work experience and employment way (t=0.332,0.325,0.317, respectively;P<0.05).Pearson correlation analysis showed that the total score of psychological contract had negative correlation with the total score of emotional labor ( r =-0.341,P<0.05) , but the surface acting positively correlated with hospital reality responsibility, development responsibility and team responsibility (r=0.332, 0.325, 0.317, respectively;P<0.05), while deep acting had negative correlation with hospital reality responsibility, development responsibility and team responsibility ( r=-0.403, -0.366, -0.331, respectively;P <0.05 ) and the same as emotional expression ( r =-0.371, -0.356, -0.327,respectively;P<0.05).Hierarchical regression analysis represented that the work experience, employment way and the psychological contract were the influencing factors of emotional labor in nurses.Conclusions The fulfillment degree of psychological contract is not high in nurses, but it is significant factors impacting on emotional labor, and the level of emotional labor should be improved.
