关于激励对创造力影响的相关研究一直存在很大争议。以产品创新小组成员为研究对象,分析产品创新模糊前端外部激励对个人创造力的影响,以及大五人格对其关系的调节效应和知识共享的中介效应。结果表明:外部激励通过知识共享对个人创造力产生正向影响。此外,外向性、开放性以及神经质人格对两者的关系起到调节作用,并且该调节作用也是受到知识共享中介影响的。

The effect of extrinsic rewards on individual creativity has always been a controversial issue in creativi-ty literature. Using employees in product innovation team as subjects, this study will analyze the impact of extrin-sic rewards on individual creativity, and the moderating effect of Big Five Personality and the mediating effect of knowledge sharing among group members, during Fuzzy Front End phase. The results show extrinsic rewards posi-tively impact on individual creativity through knowledge sharing. Besides, openness to experience, extraversion, and neuroticism moderate the relationship between extrinsic rewards and individual creativity, and their moderating effects are also mediated by knowledge sharing.
