通过文献分析和访谈研究,得出高管成员的6种团队角色即组织者、创新者、外联者、协调者、监督者和执行者,建立了团队角色对行为整合、关系冲突和高管团队绩效影响的关系模型。问卷调研结果表明,组织者、外联者、协调者、监督者的角色职能加强了高管团队的行为整合,组织者、创新者、协调者的角色行为异质性与关系冲突正相关,团队角色通过行为整合和关系冲突对高管团队绩效发挥中介作用。据此,研究了国企和民企高管团队角色差异,以及角色行为对行为整合、关系冲突及团队绩效的影响差异。

통과문헌분석화방담연구,득출고관성원적6충단대각색즉조직자、창신자、외련자、협조자、감독자화집행자,건립료단대각색대행위정합、관계충돌화고관단대적효영향적관계모형。문권조연결과표명,조직자、외련자、협조자、감독자적각색직능가강료고관단대적행위정합,조직자、창신자、협조자적각색행위이질성여관계충돌정상관,단대각색통과행위정합화관계충돌대고관단대적효발휘중개작용。거차,연구료국기화민기고관단대각색차이,이급각색행위대행위정합、관계충돌급단대적효적영향차이。
A semi-structural interview was conducted in this study based on previous studies about Top Management Team (TMT),and six TMT roles of Organizer,Innovator,Liaison,Coordinator,Inspector and Implementer were clarified. The theory framework about the effect of TMT role on behavioral integration,relationship conflict and team performance was established.Then questionnaire survey was found that Organizer,Liaison,Coordinator and Inspector had contribu-tion to team's behavioral integration,and the heterogeneous of Organizer,Innovator and Coordinator had a positive correla-tion with relationship conflict.Meanwhile,the media effects of behavioral integration and relationship conflict were veri-fied.Furthermore,the study found the difference of team role behavior between state-owned enterprise and private enter-prise,and the different effects of team role behavior on behavioral integration,relationship conflict and performance in these two ownership enterprises.
