目的:了解三亚市临床护士组织支持感现状及分析其影响因素。方法2013年8—10月对550名三级医院的护士进行问卷调查,调查其一般资料和组织支持情况,并进行数据分析。结果临床护士组织支持感总得分为(126.21±14.51)分,5个维度得分为护士参与医院事务(23.12±4.21)分,人员和资源的合理配置(11.54±2.40)分,服务质量的基础(28.26±2.93)分,护理管理者的能力、领导力和支持(14.67±2.58)分,医护合作关系(9.16±1.48)分。得分最高和最低的条目分别为:对于新护士有良好的岗前培训(3.27±0.87)分和满意的薪酬(2.23±0.71)分。回归分析发现职务、用工性质、学历、工作年限4个变量是临床护士组织支持感的影响因素(P<0.001)。结论护士组织支持感现状不容乐观,医院及护理管理者应注重为护士提供足够的组织支持,以提高护士工作积极性,稳定护理队伍。

Objective To study the organizational support status and influencing factors for nurses in Sanya. Methods A total of 550 nurses were recruited and investigated with questionnaire about general information and the status of organizational support in grade three hospital, then the data was analyzed. Results The total score of organizational support was (126. 21 ± 14. 51), and the 5 dimensions score of it acquired different scores, such as hospital management of participation for nurses (23. 12 ± 4. 21), rational allocation of personnel and resource (11. 54 ± 2. 40), basis of service quality (28. 26 ± 2. 93), ability of nursing manager (14. 67 ± 2. 58), doctor and nurse cooperation (9. 16 ± 1. 48). And the highest score and lowest score of item in others 14 item respectively were pre-job training for new nurses (3. 27 ± 0. 87) and remuneration (2. 23 ± 0. 71). Regression analysis showed that job position, nature of employment, education background, working years were the influencing factors (P<0. 001). Conclusions The organizational support status of nurses in Sanya city is not optimistic, and manager should provide enough organizational support for nurses, so as to enhance working enthusiasm of nurses,and stabilize nursing team.
