目的:探讨能级对应的人力资源管理模式在手外科护理管理中的应用效果。方法2013年6-11月,在华中科技大学同济医学院附属协和医院手外科,将护士按职称、学历、个人特征进行高、中、初能级划分,并建立主班护士、责任护理组长、责任护士、总务护士、夜班护士5个工作岗位,护士按能力水平竞争上岗,并建立与各能级相对应的客观量化的绩效考核制度。评估该管理模式实施前后的患者满意度、护士工作满意度及病区护理质量。结果实施能级对应的人力资源管理模式前后,患者满意度及护士工作满意度得分分别为(95.14±1.37)、(97.08±1.26)分及(124.52±9.78)、(132.32±12.36)分,差异均有统计学意义(P <0.01);基础护理质量、护理文件书写质量以及护理服务质量得分也较实施前有明显改善,差异均有统计学意义(P <0.01)。结论能级对应的人力资源管理模式能有效提升护士的职业认同感,在保证人力资源合理使用的同时,提高了护理质量及患者满意度。

목적:탐토능급대응적인력자원관리모식재수외과호리관리중적응용효과。방법2013년6-11월,재화중과기대학동제의학원부속협화의원수외과,장호사안직칭、학력、개인특정진행고、중、초능급화분,병건립주반호사、책임호리조장、책임호사、총무호사、야반호사5개공작강위,호사안능력수평경쟁상강,병건립여각능급상대응적객관양화적적효고핵제도。평고해관리모식실시전후적환자만의도、호사공작만의도급병구호리질량。결과실시능급대응적인력자원관리모식전후,환자만의도급호사공작만의도득분분별위(95.14±1.37)、(97.08±1.26)분급(124.52±9.78)、(132.32±12.36)분,차이균유통계학의의(P <0.01);기출호리질량、호리문건서사질량이급호리복무질량득분야교실시전유명현개선,차이균유통계학의의(P <0.01)。결론능급대응적인력자원관리모식능유효제승호사적직업인동감,재보증인력자원합리사용적동시,제고료호리질량급환자만의도。
Objective To discuss the application effects of ability and rank principal of human resource management in hand surgery department.Methods Classifying the nursing staffs into advance,middle, primary level by profession,education,personal characteristics.Setting up five positions as fellow:master nurse,team leader of nurse in charge,in charge nurse,night shift nurse.All staffs can compete the position according to their ability and set up the quantification performance assessment principal.Assess the patient satisfaction rate,nursing quality,and nurses’satisfaction rate to their work.Results After the application of ability and rank principal,the patient’s satisfaction rate and nurses’satisfaction rate to work were (95.14±1.37)、(97.08±1.26)and(124.52±9.78)、(132.32±12.36)respectively(P <0.01).The scores of basic nursing quality,nursing documents writing quality and nursing service quality were significantly increased than before (P < 0.01 ).Conclusion Ability and rank principal can improve the professional identity of nurses,elevate the nursing quality and patient satisfaction rate under circumstance of rational utilization of human resources.
