本研究旨在验证酒店工作条件对员工职业前景认知的影响作用，并阐明工作条件的维度因素对员工职业前景认知的影响强度。研究基于文献分析遴选了工作待遇、工作时间、工作环境和发展机会等4个工作条件的维度因素，并通过回归分析具体分析了各维度因素对职业前景认知的影响机制。回归分析的结果显示，工作条件对员工职业前景认知具有显著影响，其中发展机会起主要作用，工作环境的影响强度居次，工作待遇的影响强度居第三。同时，性别、学历、工作层次、服务年限等人口特征因素对员工职业前景认知具有综合影响。

The staff turnover of the hotel is affected by the career prospect of the staff. Those who well understand the career prospect of the hotel service tend to build up self-confidence in this cycle and engage in the career plan, which in turn reduces the turnover. This study is aimed at exploring the effects of the hotel’s working conditions on the career prospect, analyzes the effects of working conditions and provides solutions to hotels for further improvement. Further analysis showed that except for working hours, the other three factors have a remarkable impact on the career prospect. Promotion prospect plays a major role, followed by working hours and remuneration. As a result, the hotel management should work on improving working conditions.
