以浙江省308家民营企业中高层管理者为样本,实证分析了民营企业最高管理者的家长型领导行为对企业绩效及员工工作态度的影响及其作用机理。研究发现:家长型领导行为的三维模式(威权、仁慈、德行)作为整体概念,对员工工作态度和企业绩效并无显著影响,主要原因是家长型领导行为中的威权维度的负向作用所致;家长型领导行为的仁慈和德行维度主要通过员工工作满意对企业绩效特别是静态绩效产生影响;家长型领导行为各维度具有交互作用,特定维度的行为组合可能会产生特定的效果。

Picking out 308 high/middle-level managers from private firms as samples, an empirical analysis was made for the effects of the leadership behavior of president/CEO on a private firm's performance and relevant operational mechanism. The results showed that the three-dimension (authority, kindness and personal integrity) model of paternalistic leadership behavior hasn't obviously positive effect on firm's performance, since such an authority has negative effect while the kindness and personal integrity just affect the firm' s static performance if employees satisfy their jobs. The three dimensions interact with each other in paternalistic leadership behavior, and only a special combination of the three dimensions will possibly result in special performance.
