采用湖南、广东两省企业员工的209份有效问卷,使用SPSS17.0和AMOS7.0,通过信度分析、探索性分析、验证性分析、相关分析、回归分析等,探讨毁害型领导、下属对领导的信任、领导能力之间的内在作用机制,得到的主要研究结论有:(1)中国情境下的企业同样存在毁害型领导,西方背景下研究与设计的毁害型领导量表也适用于中国情境下的企业;(2)毁害型领导与下属对领导的信任显著负相关;(3)领导能力与下属对领导的信任显著正相关,但与毁害型领导负相关;(4)领导能力对毁害型领导与下属对领导的信任之间的有显著的调节作用。

In recent years, western scholars launched a series of investigations and research on the dark side of leadership, and destructive leadership became a cutting-edge research on leadership and provided a new perspective for us to study the effectiveness of leadership. This paper studies on the internal mechanism of destructive leadership, subordinate' s trust for leader and the capability of leader, gets the main findings as follows by processing 209 valid questionnaires from Hunan and Guangdong provinces through SPSS 17.0 and AMOS 7.0, with the reliability analysis, exploratory analysis, confirmatory analysis, correlation analysis, regression analysis and so on: (1)we also found destructive leadership in China, the scale of destructive leadership designed in the Western were also applicable for China. (2)It was a significant negative correlation between destructive leadership and subordinate' s trust for leader, destructive leadership could predict subordinate' s trust for leader significantly, so destructive Leadership was the murderer of the crisis of trust between leader and subordinate. ( 3 ) It was a significant positive correlation between the capability of leader and subordinate' s trust for leader, but negative between the capability of leader and destructive leadership ,the capability of leader could predict subordinate' s trust for leader significantly. (4)the capability of leader played a regulatory role in the internal mechanism between destructive leadership and subordinate' s trust for the leader.
