很少学者研究领导风格对知识整合的影响。本文发展了Nahapiet和Ghoshal的知识整合概念,将其定义为知识的贡献与组合,然后以员工信任为中介变量,通过实证分析研究了变革型领导对知识整合的作用机制。研究结果表明,变革型领导对员工信任和知识整合都有显著正向影响,员工信任在变革型领导与知识整合之间具有部分中介作用;员工信任对贡献知识和组合知识均有显著正向影响;贡献知识在员工信任和组合知识之间有部分中介作用。通过数据分析还发现,变革型领导、员工信任对贡献知识的解释程度均大于对组合知识的解释程度。

Few scholars touch on the impact of leadership style to knowledge integration.The definition of knowledge integration proposed by Nahapiet and Ghoshal is developed into knowledge donation and knowledge combination.Then,a empirical analysis is carried out to explore the mechanism of transformational leadership to knowledge integration,which is mediated by employee trust.The results show that transformational leadership has a significantly positive effect on knowledge integration and employee trust;employee trust plays a partial mediative role between transformational leadership and knowledge integration;employee trust is remarkably positive related with both knowledge donation and knowledge combiniation;employee trust and knowledge combination is partially mediated by knowledge donation.Through a data analysis,it is also found that transformational leadership and employee trust have greater explanation degree on knowledge donating than that of knowledge combining.
