近年来,知识分享在国内受到越来越多的关注。然而,现有研究尚没有注意到一个重要问题,即我国企业在推进知识分享时面临着特殊的初始条件。本文认为,我国企业所处的产权制度背景和差序格局的文化背景,使得员工更倾向于拒绝参与知识分享,转而凭借知识优势所带来的实际权力实施组织政治以获取个人利益。这意味着知识分享水平较低的企业将会存在着较多的组织政治行为,而且在差序气氛高的企业中这种负向关系会更加明显。本文的实证检验结果支持了上述观点。本文的研究表明,我国企业将面临这样的知识困局:企业既要依赖个人知识推动企业发展,又要面临个人知识带来的组织政治增多的负面影响。知识困局给我国企业推进知识分享提出了新的问题,有效的知识分享激励制度必须要将组织政治因素考虑在内。

In recent years, knowledge sharing is received more and more attention. However, existing research has not noticed an important issue that is the special initial conditions which Chinese enterprises faced when promoting knowledge sharing. This paper argues that Chinese employees tend to refuse to participate knowledge sharing due to the background of property system and chaxu geju, and implemented political behavior through the application of knowledge power to get personal gain. This means that the lower knowledge sharing will results in the higher organizational politics, and the relationship will be more serious in the firm where chaxu geju is higher. We tested empirically by a sample of 212 employees, and the inspection findings support hypothesizes. This study shows that firm will be faced with the knowledge dilemma: on the one hand firm have to rely on personal knowledge to promote enterprise development, on the other hand firm have to facing the negative impact of organization political is increased. The knowledge dilemma raised new issues for Chinese enterprises promote knowledge sharing, and organizational political factors must be taken into account if we want to have effective knowledge sharing incentive systems.
