针对研发团队的特点,以团队领导和团队反思理论为基础,提出了研发团队领导、团队反思与团队绩效之间关系的概念模型,并采用SEM方法进行了实证检验。结果表明,变革型领导和交易型领导都会对团队绩效直接产生影响,但前者的影响更显著;变革型领导能够通过团队反思影响团队绩效,而交易型领导不能。团队反思在鼓励性激励、智能激发、个性化关怀三个变量分别与研发团队绩效作用过程中起到了一定的中介作用。
針對研髮糰隊的特點,以糰隊領導和糰隊反思理論為基礎,提齣瞭研髮糰隊領導、糰隊反思與糰隊績效之間關繫的概唸模型,併採用SEM方法進行瞭實證檢驗。結果錶明,變革型領導和交易型領導都會對糰隊績效直接產生影響,但前者的影響更顯著;變革型領導能夠通過糰隊反思影響糰隊績效,而交易型領導不能。糰隊反思在鼓勵性激勵、智能激髮、箇性化關懷三箇變量分彆與研髮糰隊績效作用過程中起到瞭一定的中介作用。

An increased number of organizations are using teams to manage technical complexity of research and development(RD) activities.Team leadership is a key factor influencing RD team performance.However,the influence of team leadership on team performance remains unclear and needs to be researched.We build a conceptual model to study the relationships among team leadership,team reflexivity and team performance based on RD team characteristics,team leadership,and team reflexivity theories.We propose 13 hypotheses and empirically test them via questionnaire and statistics analyses. First,both transformational leadership and transactional leadership can directly influence RD team performance with different degrees.Transformational leadership has a higher significant influence than transactional leadership on RD team performance.Second,incentive motivation,intellectual stimulation and individualized considerations in transformational leadership can promote team reflexivity and improve RD team performance.However,these factors cannot promote charisma,contingent reward and exception management.Therefore,transformational leadership rather than transactional leadership can affect RD team performance through team reflexivity.Third,team reflexivity can mediate the effect of inspirational motivation,intellectual stimulation,and individualized considerations on RD team performance.Team development stages can affect the mediation.As the team development progresses from establishment to stability,the mediating effect of team reflexivity will grow in strength. The study proposes a new way to improve RD team performance,and adds new knowledge of team leadership and team reflexivity to current literature.This study also provides valuable suggestions on how to improve RD team performance.
