该研究以全国15所普通高校的1656位高校教师为研究对象,采用问卷调查法收集数据,通过结构方程模型探讨了高校教师的组织承诺、工作倦怠和工作满意度之间的关系,研究结果显示：第一,组织承诺与工作满意度存在显著正相关,工作倦怠总分及其各因子与工作满意度均存在显著负相关;第二,组织承诺能够显著正向预测工作满意度,工作倦怠总分及其中的组织去人性化、个人成就感降低、情绪枯竭三个因子对工作满意度的负向预测作用显著;第三,工作倦怠在组织承诺与工作满意度之间起到部分中介作用。

This research takes 1656 college teachers from 15 universities and colleges all over the country as the objects and uses questionnaire to get data and discusses through structural equation the relation between organization promise, job satisfaction and job burnout of college teachers. The result shows that, the first, obvi- ous positive relation exists between organization promise and job satisfaction and negative relation exists be- tween job burnout mark and its related factors. The second, organization promise can obviously positively predict job satisfaction, and job burnout and the three factors of organization dehumanizing, individual achievement decrease and emotional exhaustion have obvious negative prediction about job satisfaction. And the last, job burnout plays the role of partial agent between organization promise and job satisfaction.
