自主发展是教师持续有效发展的本质特征。通过对北京市155位小学科学教师自主发展行为的调查研究发现:他们自主发展的目标和规划有待明确和制定;参与在职进修培训和学校集体研讨的积极性高;培训形式多样,但还存在内容脱离实践、缺乏持续跟进、交流氛围不浓等问题;教师最欠缺的知识和能力分别是科学学科专业知识和教育研究能力;教师能经常对自身专业发展过程进行反思调控。对策建议:定期指导小学科学教师运用SWOT分析法制定自主发展目标和规划;结合需求调研改进小学科学教师的培训;营造自由对话、形式多样的交流文化提升小学科学教师集体研讨的质量。

The essential characteristics of teachers' sustained and effective development is autonomous development. Based on the investigation of the behavior of autonomous development of 155 Beijing primary science teachers, we have found that the target and plan of teachers' autonomous development need to be defined and drew up. Teachers' enthusiasm of participating in-service training and school collective discussion is high. The form of teacher training is diversified, but the content is out of pracitce, lacking of sustaining follow-up. Teachers are most lacking in science professional knowledge and education research ability. Most teachers are often reflect on the process of their own professional development. We proposed the following suggestions: guiding primary science teachers to use SWOT analysis to make their target and plan regularly; enhancing the level of training by doing needed-research; improving the quality of seminar by creating a free and diversified communicative culture.
