大学生“村官”已成为推动新农村建设的重要群体,这一群体能否有效地发挥作用,其关键在于大学生“村官”是否能够真正投身农村建设从而激发出积极的工作行为。现有相关研究中,大多学者关注制度政策对工作行为绩效的影响,忽视了个体心理认知层面。关于大学生“村官”的研究必须深入到此群体本身的心理过程,本研究从认同构建过程角度出发,分析并构建了身份认同与自我效能感对其组织公民行为的影响机制。研究结果表明,激发大学生“村官”的身份认同感会提高其自我效能感,从而更有助于产生组织公民行为。

Nowadays, the role of College-graduate Village Officials is increasingly important in the construction of new socialist countryside, and such new national project is primarily reflected and evaluated by the devotion as well as the proactive behaviors of these officials. However, many recent studies only focus on the influence of policy and regulations on working performance (devotion and proactive behavior) and ignore the importance of individual psychological cognition when associated with the study of working performance. In fact, the psychological status of College-graduate Village Officials is very critical for measuring such performance, and, as a result, following research should further the understanding of working performance from psychological perspective. This paper analyzed the mechanism how identity of College-graduate Village Officials influence their organizational citizenship behaviors based on the cognition construction. The results have shown that the stimulation of identity will enhance the self-efficacy of College-graduate Village Officials, and this enhancement will contribute to generalize the organizational citizenship behaviors of College-graduate Village Officials.
