目前,高管胜任力研究正在从探索高管胜任力要素模型转向从组织结构情境中探索高管胜任力动态演化的结构与效应。作为一种组织结构情境,企业成长任务情境形塑着不同生命周期的高管胜任力结构。根据企业成长各阶段焦点任务情境的演化,高管应调整或塑造相适配的胜任力:其在企业创业生存阶段应具备机遇捕捉、风险应对、资源整合、市场操作、组织、学习等方面的胜任力,快速成长阶段应演化为经营规划、规范管理、组织沟通、目标执行、知人善任等方面的胜任力,稳定成熟阶段应演化为战略规划、文化建设、研发创新、整合配置资源等方面的胜任力,衰退危机阶段应演化为经营规划、改革创新、组织沟通、危机协调、整合配置资源等方面的胜任力。

Top managers competence (TMC) research is shifting from exploring competency element model to exploring the structure and effect of TMC dynamic evolution from organization structure situation. As a kind of organization struc- ture situation, enterprise growth task situation shapes the structure of all stages of TMC. According to the evolution of fo- cus task situation of enterprises in different growth phases, top managers should adjust or shape matched competence. Top managers should have the following competence in survival stage: capturing opportunities, dealing with risk, in- tegrating resources, market operation, organization, and learning; in high growth stage: business planning, specification management, organization communication, target implementation, and knowing one's subordinates and making good use of them; in mature stage: strategy planning, cultural construction, research innovation, and integrating resources; in re- cession stage: business planning, reform innovation, organization communication, crisis coordination, and allocating resources.
