文章在对绩效考核和组织公民行为基本理论进行阐述的基础上,将学者关于绩效考核对组织公民行为影响的研究结论归纳为两类:一是绩效考核促进组织公民行为;二是绩效考核阻碍组织公民行为。这些研究是从绩效考核方法、绩效考核制度、绩效考核过程等角度展开的。关于绩效考核对组织公民行为影响的研究也可以从绩效考核目的或内涵出发,并且加入中介变量、调节变量等进行研究,需要从基于个人和团体的绩效考核对组织公民行为的不同影响、绩效考核目的与组织公民行为的关系以及针对不同类型员工的考核对组织公民行为的影响等新的研究视角进行深入探讨。

This paper elaborated the basic theories of the performance appraisal and organizational citizenship behavior,on the basis of that,reviewed research points of scholars and categorized their points into two kinds: performance appraisal had positive effects on organizational citizenship behavior;performance appraisal had negative effects on organizational citizenship behavior.These previous research proceeded from performance appraisal method,appraisal system,appraisal process and so on.And the paper proposed that the future research could proceed from performance appraisal purpose and use mediating variants or moderating variants.Finally,the paper concluded with new research perspectives that scholars need to probe deeply into different effects of individual-based and group-based performance appraisal on OCB,the relationship between performance appraisal purposes and OCB,and the impacts of performance appraisal on the OCBs as to different types of employees.
