工作投入是企业赢得核心竞争力的关键要素。基于理论诉求与现实发展需要,笔者从资源保存理论视角对企业员工工作投入展开了分析,结果表明:工作投入其实质是个体对工作(要求、环境等)的一种积极的心理响应能力或反馈状态,在很大程度上取决于个体工作资源保存行为;员工工作投入基础资源分为关系资源与个体资源两类;工作资源和工作要求通过影响员工心理状态,进而影响员工在个体层和组织层进行资源投资,个体层的资源投资通过积极情感影响员工工作投入和任务绩效,而组织层的资源投资通过员工信任影响组织工作投入和关系绩效;工作投入通过个体层和组织层资源收益促进员工关系资源与个体资源增长,带来资源的螺旋效应。最后从企业管理者可以通过营造良好的心理安全环境、加强组织支持帮助和关心员工心理状况等方面提出强化企业员工工作投入的对策建议。

Job involvement is a key factor for enterprises to gain their core competitiveness. Based on theoretical pursuit and practical development requirement, the essay makes the analysis of enterprise employees' job involvement in the perspective of conservation of resource theory. The results of the analysis are as follows: job involvement in nature is a positive psychological response ability or feedback state of an individual for his work, such as requirements, environments, etc. ,and to a great extent it depends on the individual's resource conservation work behavior, the basic resources of employees' job involvement are divided into relation resources and individual resources~ work resources and work requirements have influence on employees' psychological states in order to have influence on the employees' resource investment in individual layers and organization layers. Resource investment in individual layers influences employees' job involvement and task performances through positive emotions while resource investment in organization layers influences the organization's job involvement and task performances through employees' trust. Job involvement takes advantage of resource profits from individual layers and organization layers to push the increase of employees' relation resources and individual resources, causing the spiral effect of the resources. At the end the essay gives strategic suggestions to enterprise managers on promoting enterprise employees' job involvement in aspects of building a good psychological security environment, strengthening the organization's support and aid, paying attention to employees' psychological states, etc.
