Perceptions of organizational change ; Psychological contract breach; Knowledge creation performance; Perceptions of or-ganizational intervention
本研究以心理契约与社会交换理论为基础,探讨组织变革感知、心理契约违背与员工创新绩效间的作用机制。研究结果发现:员工的组织变革感知对心理契约违背具有正向效应,而对知识创造绩效具有负向作用,心理契约违背既是中介变量同时也对知识创造绩效具有消极影响;在员工感知组织干预措施中,除组织沟通感知对它们之间关系的调节作用不明显外,员工参与感知与员工培训感知皆对它们具有调节作用。
本研究以心理契約與社會交換理論為基礎,探討組織變革感知、心理契約違揹與員工創新績效間的作用機製。研究結果髮現:員工的組織變革感知對心理契約違揹具有正嚮效應,而對知識創造績效具有負嚮作用,心理契約違揹既是中介變量同時也對知識創造績效具有消極影響;在員工感知組織榦預措施中,除組織溝通感知對它們之間關繫的調節作用不明顯外,員工參與感知與員工培訓感知皆對它們具有調節作用。
본연구이심리계약여사회교환이론위기출,탐토조직변혁감지、심리계약위배여원공창신적효간적작용궤제。연구결과발현:원공적조직변혁감지대심리계약위배구유정향효응,이대지식창조적효구유부향작용,심리계약위배기시중개변량동시야대지식창조적효구유소겁영향;재원공감지조직간예조시중,제조직구통감지대타문지간관계적조절작용불명현외,원공삼여감지여원공배훈감지개대타문구유조절작용。
Perceived organization change has positive relationships with psychological contract breach, and has negative relationships with knowledge creation performance. Psychological contract breach plays a mediating role in the relationship between perceived organization change and knowledge creation performance, and has negative relationships with knowledge creation performance. Perceptions of organizational communication has no mediating effect between perceptions of organizational change and psychological contract breach, and also has no mediating effect between psychological contract breach and knowledge creation performance, but employee participation and employee training have mediating effects on those relationship.
