本文以基层员工为研究对象,317份问卷数据为支撑,在验证了认知方式与创新行为关系的基础上,又引入了绩效考核目标取向这一调节变量。实证结论如下:发展型绩效考核对创新型认知方式员工的创新行为具有正向影响,对适应型认知方式员工的创新行为具有负向影响;评估型绩效考核对创新型认知方式员工的创新行为具有负向影响,对适应型认知方式员工的创新行为具有正向影响。

This paper choses junior staff as the research object , using the data from 317 employees, not only pmved the relationship between cogritive style and innovative behavior, but also brought the goal orientation in performance appraisal as a regulatory variable. The empirical results show that: the developmental appraisal has a pcsitive influence between innovative cognitive style and innovative behavior, but has a negative hnpact on adaptive cognitive style and innovative behavior; the evaluative appraisal has a negative influence between innovative cognitive style and innovative behavior, but has a positive impact between adaptive cognitive style and innovative behavior.
