团队冲突和决策质量是当前学术界研究的热点问题,但由于“任务冲突——决策质量”之间的关系始终不明确而使相关研究陷入了“瓶颈”。本文以任务冲突为起点,运用行为实验方法研究了任务冲突对决策质量的影响过程,结果发现任务冲突引发的关系冲突是致使任务冲突和决策质量关系不明的关键,关系冲突的存在会对任务冲突和决策质量之间的关系产生较大的负面影响。实验同时证明,信任可以有效缓解任务冲突向关系冲突的转化;并且在高信任状态下,任务冲突和决策质量之间具有显著的正向关系。

Team conflicts and decision-making quality are the hot issues in the academic circles, but the uncertainty on the relationship ＂between task conflict and decision-making quality＂ make the relevant researches into bottleneck. This thesis taking the task conflict as the starting point, researches the influencing process of task conflict on declsion-making quality by using the behavior experimental method, and finds that the relationship conflict evoked by task conflict is the cause of the uncertain relationship between task conflict and decision-making quality. The relationship conflict has a neg- ative effect on the relationship between task conflict and decision-making quality. The experiment results also demon- strate that trust can block the task conflict transforming to relationship conflict effectively, and in the high trust situation, task conflict has positive effects on decision-making quality.
