随着竟争加剧,外包已经成为企业降低成本和提高核心竞争力的有力手段。外包员工工作满意度高低直接影响其价值的发挥。本文基于外包员工和普通员工差异性分析,构建了外包员工工作满意度评价指标体系,通过模糊综合评判模型评判外包员工的满意度状况,并以华东地区的8家汽车企业客服中心外包员工为例进行了实证研究。结果表明,抽样调查的外包汽车客服员工总体满意度处于不满意的水平,这和被调查外包管理者的观测与判断结果趋于一致。最后提出可以通过提高薪酬、塑造包容性组织文化、改善工作环境和制度等方面的措施来促进外包员工满意度的提升。

With increased competition, outsourcing has become a powerful tool for enterprises to reduce costs and improve core com- petitiveness. Outsourcing employee job satisfaction will directly affect their profits. This article builds the index system of outsourcing employee satisfaction degree which is based on the difference between outsourcing employees and normal em- ployees, makes an objective scientific evaluation of outsourcing employee satisfaction based on the multi - level fuzzy com- prehensive evaluation model, and conducts an empirical study on outsourcing employees of the customer service centers of eight automobile enterprises in east China. The results show that the overall satisfaction of outsourcing employees is dissat- isfying, which is similar to the outsourcing managers' observation and judgment. In the end of the paper, the author also puts forward several proposals to improve the satisfaction of outsourcing employees, including increasing salaries, shaping an inclusive organizational culture and improving the working environment and so on.
