组织氛围测评是从馆员反馈的视角来改善图书馆的服务质量。为了解组织氛围对高校图书馆服务质量的影响,本文构建了一个以组织氛围为前因、以员工绩效为媒介、以高校图书馆服务质量为结果的理论模型,来验证国内学者所创建的组织氛围本土化测评指标是否合理。结果发现组织氛围中的人际关系和成长空间2维度通过员工绩效对服务质量中的馆员服务维度有显著影响,管理政策维度对员工绩效和服务质量均不产生直接影响,员工绩效中组织公民行为维度的中介作用较为明显,由此得出国内学者所创建的组织氛围3维度中人际关系和成长空间2维度较为重要,但管理政策维度还有待商榷。

The assessment of library organizational climate is helpful to improve library service quality from the perspective of librarians' feedback. In order to study the relation between organizational climate and service quality in academic libraries and examined whether localization evaluation index system created by the domestic scholars is reasonable,this paper constructed a theoretical model,which took organizational climate as the antecedent,job performance as the mediating variable,and service quality as the outcome variable. The findings revealed that there is a positive and significant relation between librarians' s ervice and interpersonal relationship as well as growth space through employee performance. It was as also shown that there is no direct association between management policy and service quality as well as employee performance,and organizational citizenship behavior played a mediator effect obviously. Therefore,the results indicated that interpersonal relations and the growth space are more crucial,but management policy left to be discussed.
