团队创新绩效是组织获得持续竞争优势的决定性因素。已有研究证实,领导行为对团队创新绩效具有影响作用,但这种作用路径并未得到充分诠释。基于团队过程视角,分析共享领导、团队创新氛围、知识共享与团队创新绩效的内在作用机理,并构建了共享领导对团队创新绩效影响的整合模型。研究发现,在团队中实施共享领导有助于提升团队创新绩效,而知识共享在两者直接起中介作用,团队创新氛围起调节作用。最后,结合我国文化和组织情境,提出了提升团队创新绩效的策略建议,以期为组织的团队建设与管理提供借鉴。

Team innovation performance is the decisive factor for the organization to achieve sustained competitive advantages. Studies have confirmed that leadership behavior has an impact on the role of team innovation performance, but this path effect has not been fully interpreted. This paper, based on process perspective, analyzes underlying mechanisms of shared leadership, team innovation atmosphere, knowledge sharing and team innovation performance, and builds integrated model of impact of shared leadership on the performance of team innovation. The study finds out that the implementation of shared leadership in teams helps to improve the team innovation performance, knowledge sharin~ plays an intermediary role between them, and team innovation atmosphere plays a regulatory role. Finally, combined with our cultural and organizational contexts, this study gives effective strategies to improve the team innovation performance and provide reference for the organization of team building and management.
