本文根据文化创意团队特征,引入知识共享作为中介变量,建立起了团队异质性、知识共享与团队绩效的理论模型,并以65个文化创意团队为样本,利用结构方程模型验证了团队异质性、知识共享与团队绩效的作用机理。研究结果显示:知识共享在信息异质性和团队绩效间起到了完全中介作用,而社会分类异质性直接对成员满意度产生显著负向作用,对团队创新绩效的负向作用并不显著;价值观异质性对知识共享产生显著负向作用,而对团队绩效的负向作用未达到显著水平;知识共享对团队绩效有显著正向作用。

According to the characteristics of creative team, this paper established a theoretical model of team diversity, knowledge sharing and team performance by introducing knowledge sharing as the medium variable. Hypotheses were tested through a sample of 65 creative teams in Beijing. Results showed that the knowledge sharing played a complete medium role between informational diversity and team performance, while social category diversity had a negative effect on member satisfaction directly. Value diversity had a negative effect on knowledge sharing, and knowledge sharing was positively associated with team performance.
