组织支持感对组织公民行为的影响作用已经得到管理者与研究者的重视,然而组织支持感通过怎样的具体机制影响组织公民行为尚未得到系统阐释。本文通过对467个企业员工进行问卷调查,探讨了组织支持感、心理资本以及主动性人格对组织公民行为的影响机制,结果表明:组织支持感显著正向影响心理资本与组织公民行为;心理资本显著正向影响组织公民行为,且心理资本在组织支持感与组织公民行为的关系中起完全中介作用;主动性人格在心理资本与组织公民行为的关系中起正向调节作用,同时,主动性人格还调节着心理资本对组织支持感与组织公民行为关系的中介效应。

The effects of perceived organizational support on organizational citizenship behaviors have attracted managers and researchers′attention, however, studies on the mechanisms between perceived organizational support and organiza-tional citizenship behaviors remain inconclusive and undeveloped.On the basis of 467 survey samples, this paper empir-ically investigates how the perceived organizational support, psychological capital and proactive personality affect organi-zational citizenship behaviors.Results show that perceived organizational support has significant positive effect on psycho-logical capital and organizational citizenship behaviors;psychological capital has a significant positive impact on organiza-tional citizenship behaviors, and also fully plays a mediating role in the relationship between perceived organizational support and organizational citizenship behaviors;proactive personality plays a positive moderation role in the relationship between psychological capital and organizational citizenship behaviors, furthermore, proactive personality also moderates the mediating role of psychological capital in the relationship between perceived organizational support and organizational citizenship behaviors.
