员工创新行为是组织创新、组织行为和人力资源管理研究领域的一个热点话题,它直接关系到企业的生存和发展。作为近年来管理研究领域前沿主题之一的批判性思维被视为是决定员工创新行为的重要前因变量,但缺乏相关的实证研究,关于这种关系的作用机理与传导机制的研究少之又少。基于对现存研究缺口的认识,以自我调节和社会认知理论为基础,构建了含有中介效应的概念模型。回归分析发现,批判性思维与员工创新行为显著正相关,创新氛围在两者之间起部分中介作用。研究证明中介效应模型能够更好解释批判性思维对员工创新行为作用的机理,不仅丰富和拓展了组织管理的相关研究范围,也对员工创新管理实践提供了有益的启示。

Employee innovation behavior has always been a hot topic among the research areas of organizational innovation, organizational behavior and human resource management, and it has directly related to the survival and development of the enterprises. Critical thinking, as one of the frontier subjects of management research fields in recent years, is viewed as an important antecedent of employee innovation behavior, but we are not aware of any papers to introduce the empirical studies while there is little research on the mechanism and transmission of this kind of relationship. In view of the existing research gaps, this paper constructs the model of a mediated moderator bases on the theory of self- regulation and social cognition. The results of regression analysis indicated that critical thinking is significantly positively related to employee innovation behavior, innovative climate is the partial intermediary between critical thinking and employee innovation behavior. Our research indicates that the model of a mediated moderator can better explain the mechanism of critical thinking on employee innovation behavior, which not only enriches and expands the scope of related management, but also provides a beneficial enlightenment to the employees' innovation management practices.
