目的:分析医院院长的背景特征与医院绩效之间的关系,为医院院长的遴选提供可能的借鉴。方法:以高阶理论为理论依据,全面分析医院院长的人口统计学背景、教育背景、工作背景和学术背景对医院绩效的影响。结果:通过进步较快医院与退步较快医院两组样本的研究发现,在人口统计学及医疗学术背景方面没有显著性差异,但是进步医院中毕业于国内的985或211院校的院长明显高于退步医院,退步医院院长中有国外学习或工作的经历比例高于进步医院。结论:本院晋升且毕业于国内名校的院长有利于医院的进步;国外学习和工作经历可能并不一定适应中国现行的医疗卫生体制,对医院的进步没有影响;医院院长是否胜任并不取决于院长的学术能力,而是在于其管理思想与领导能力。

Objectives: To investigate the impact of background characteristics of hospital presidents on hospital performance and to provide suggestions for producing hospital president. Methods: it used the upper echelons theory as the theoretical basis, examined the background characteristics of hospital presidents (e.g. demographic characteristics, educational background, professional background and academic background) on the hospital performance through comparing with two group hospitals of rapid progress and rapid regress. Results: there are no significant difference between the two groups in the aspect of demographic characteristics and academic background, but the proportion of presidents graduating from 985 and 211 universities is higher in rapid progress hospital than that in rapid regress hospital, but the study and work experience abroad are otherwise. Conclusion: promotion from their own hospital and graduation from famous university will promote hospital progress. Learning and work experiences abroad might not necessarily adapt to China’s current health care system. It did not affect the progress of hospitals. Qualification does not depend on the academic ability, but lie on its management and leadership skills.
