目的探讨精神科护士职场排斥与工作绩效的关系,及心理资本在二者中的作用。方法采用职场排斥量表、心理资本量表和工作绩效量表,对辽宁省18所精神卫生中心767名精神科护士进行问卷调查。结果精神科护士的工作绩效与职场排斥呈负相关,与心理资本的自我效能和韧性两个维度呈正相关。职场排斥对工作绩效的解释变异量为2.8%,心理资本问卷对工作绩效的解释变异量为20.6%。职场排斥对工作绩效直接效应为-0.04,间接效应为-0.139,总效应为-0.179。结论职场排斥与心理资本对工作绩效有很好的预测作用,心理资本在职场排斥与工作绩效的关系中起到中介作用。

Objective To investigate the relationship between workplace ostracism and job performance and the mediating role of psychological capital a-mong psychiatric nurses. Methods Totally,767 psychiatric nurses from 18 psychiatric mental health centers in Liaoning Province were investigated using Work Place Ostracism Scale,Psychological Capital Questionnaire( PCQ)and Job Performance Scale. Results Workplace ostracism was negatively associated with job performance and psychological capital was positively associated with job performance. Workplace ostracism explained 2. 8% of variance in job performance while psychological capital explained 20. 6% of variance in job performance. The direct,indirect and total effect of workplace ostracism on job performance were-0. 04,-0. 139 and -0. 179,respectively. Conclusion Workplace performance and psychological capital are predictive values in evaluating job performance, and psychological capital had a completely mediating effect in the relationship between workplace ostracism and job performance.
