在中国政府大力促进经济发展方式转变的背景下,通过转变管理模式、调整产业结构以及技术创新等实现转型升级成为煤炭企业发展的必由之路。而这些属于煤炭企业战略层面,对整个企业高管团队的转型文化重塑能力、转型战略规划能力、资源整合能力、管理控制与创新能力、持续学习能力等提出了挑战。文章从高管团队结构、企业内部与外部制度环境三个角度,对高管团队带领煤炭企业转型能力的影响因素进行了实证分析,发现高管团队年龄异质性、学历水平、团队规模、平均任期及任期异质性程度、管理层持股比例、高管团队平均薪酬水平、区域市场化指数都对高管团队带领煤炭企业转型的能力有显著影响,并给出了能力提升对策。

Chinese government is pushing forward transformation of China's growth pattern. Transformation and upgrade by means of changing management modes, readjusting industrial structures and technological innovations , have been the only way for large-scale coal companies to develop. Corporate transformation deals with strategy changes of coal companies , which challenge TMT's (top management team) capabilities, including 5 key capabilities, including the capability of transforming cultural reshape, the capability of transforming strategic plan, the capability of resource optimization, the capability of management control and innovation and the capability of sustainable learning. The factors influencing TMT's capabilities are analyzed empirically from views of TMT's structure , institution environment inside coal companies and that outside the companies. The results show that age diversity of TMT, average education level, scale of TMT, average tenure and tenure diversity of TMT, shareholding ratio of TMT, average pay of TMT and regional institution environment can influence TMT's capabilities. At last, the countermeasure is put forward aiming to improve TMT's capabilities.
