文章结合组织和员工两种视角的授权研究路径,构建了授权型领导对员工建言行为影响机制的理论模型,并探讨了心理授权与下属权力距离取向在其中所发挥的作用。通过多重回归分析,研究发现:下属权力距离取向在授权型领导与员工建言行为间起到负向调节作用,且这一调节作用是通过心理授权的中介作用实现的,即被中介的调节效应。最后讨论了理论及实践意义,并指出未来研究方向。

The paper,combining the study of empowerment from the two perspectives of organization and employee,builds a theoretical model of influencing mechanism of empowering leadership on employee voice behavior, and explores the roles played by psychological empowerment and followers’power distance orientation in the model. The study,by multiple regres?sion analysis, finds that followers’power distance orientation has a negative moderating effect on the relationship between empowering leadership and employee voice behavior. Moreover,this effect is achieved through the mediating effect of psycho?logical empowerment,namely the mediated moderation effect. Finally,the paper discusses theoretical and practical implica?tions of the study and directions for future research.
