团队心理授权是组织行为研究领域的一项重要内容,从早期的前因变量与结果变量的研究到调节变量的引入,目前已积累一定的研究成果。文章对已有文献进行了定量回顾,采用元分析方法考察了团队心理授权与前因变量、结果变量之间的关系,并且检验团队类型和中西文化差异的调节作用。研究结果不仅证实或证伪了以往研究观点,还发现在项目团队中氛围类因素与团队心理授权有更强的正相关性,并且团队心理授权和团队绩效、情感反应之间的积极关系更显著;西方文化下氛围类因素可产生更高的团队心理授权水平,却没能更有效地提高团队绩效。
糰隊心理授權是組織行為研究領域的一項重要內容,從早期的前因變量與結果變量的研究到調節變量的引入,目前已積纍一定的研究成果。文章對已有文獻進行瞭定量迴顧,採用元分析方法攷察瞭糰隊心理授權與前因變量、結果變量之間的關繫,併且檢驗糰隊類型和中西文化差異的調節作用。研究結果不僅證實或證偽瞭以往研究觀點,還髮現在項目糰隊中氛圍類因素與糰隊心理授權有更彊的正相關性,併且糰隊心理授權和糰隊績效、情感反應之間的積極關繫更顯著;西方文化下氛圍類因素可產生更高的糰隊心理授權水平,卻沒能更有效地提高糰隊績效。

Team psychological empowerment is an important content in the organizational behavior research,from the study of early antecedents and consequences to the introduction of moderators,the scholars have accumulated a certain amount of re?sults. In this paper,we conduct a quantitative review on the existing literatures. We choose the method of meta-analysis to examine the relationship between team psychological empowerment and antecedents/consequences,and test the moder?ating effect of team type and Chinese and Western cultural differences on them. The results not only prove or disprove the views of past research,but also find that climate factors have a stronger positive correlation with team psychological empower?ment,and the positive relationship between empowerment,performance and affective reactions is significant in project teams. The climate factors in the context of western culture will produce higher levels of psychological empowerment ,but cannot ef?fectively improve team performance.
