目的:探讨养老机构护理员离职意愿、社会支持及其两者的相关性,为更好地开展养老护理工作提供依据。方法采用一般情况调查表、社会支持评定量表及离职意愿量表,对宁波市8家养老机构246名养老护理员进行调查。结果本组养老护理员离职意愿总分为(14.59±4.45)分,处于较高水平;社会支持总分为(35.17±7.06)分,与离职意愿呈负相关(r=-0.895,P<0.01);社会支持各维度均进入回归模型,其中客观支持对离职意愿影响最大(B=-0.729,P<0.001)。结论养老护理员离职意愿偏高,社会支持对其影响较大,提示管理者应采取有效措施提高养老护理员社会支持水平,降低其离职意愿。

Objective To investigate the status of turnover intention and social support among nursing staff at geriatric nursing homes, to analyze the relationship between them, and to provide evidence for better geriatric nursing. Methods Questionnaire survey was conducted among 246 nursing staff from 8 geriatric nursing homes in Ningbo by a self-designed general information questionnaire, Social Support Rating Scale and Turnover Intention Scale. Results The total score of turnover intention was 14.59± 4.45, which indicated a high level of turnover intention and that of social support 35.17 ±7.06, which was negatively correlated to the score of turnover intention (r=-0.895,P<0.01). All dimensions of social support were negatively correlated to turnover intention, among which objective support exerted significant influence on turnover intention (B=-0.729,P<0.001). Conclusion Turnover intention of nursing staff at geriatric nursing homes keeps in a high level, and social support has an impact on it. Effective measures to improve the level of nursing staff’s social support benefits reducing nurses’ turnover intention.
