[目的]利用组织支持理论对我院护士人力资源进行管理,提高护士的工作满意度、职业认同感,降低护士离职率。[方法]选择我院在职的注册护士706人,利用组织支持理论进行干预,比较干预前后护士的工作满意度、职业认同感、离职意愿和组织支持感。[结果]干预后我院护士的工作满意度、职业认同感和组织支持感提高,离职意愿降低。[结论]利用组织支持理论进行护士人力资源管理,可提高护士工作满意度、职业认同感和组织支持感,降低离职意愿。

Objective:To manage the nurses human resources in our hospital by using organizational support the‐ory ,so as to improve the nurses’job satisfaction ,professional identity and reduce the turnover rate of nurses . Methods:A total of 706 registered nurses in our hospital were selected and the organizational support theory was used for intervention for them .The job satisfaction ,professional identity ,turnover intention and organiza‐tional support of the nurses were compared before and after the intervention .Results:After intervention ,the job satisfaction ,professional identity and organizational support of nurses in our hospital increased ,and turnover in‐tention was decreased .Conclusion:To manage nurse human resource by using the organizational support theory may improve nurse’s job satisfaction ,professional identity ,organizational support and reduce their turnover in‐tention .
