目的:通过对卫生技术人员的工作投入情况及其影响因素进行调查,了解其工作投入水平,构建工作投入结构方程模型,为不断提高卫生技术人员的工作投入水平提供政策建议.方法通过多阶段分层整群随机抽样,对山东省3个地县级公立医院的2903名在职卫生技术人员进行问卷调查,并对工作投入及其影响因素进行结构方程模型构建.结果卫生技术人员工作投入平均为68.13分,平均每题为4.01分,奉献得分最高,活力得分最低;工作感受对工作投入的直接效应最大,为0.5423,工作特征和工作情况对工作投入既有直接效应,又有间接效应,工作情况为负效应,工作感受在工作特征、工作情况和工作投入的关系中起到重要的中介作用.结论应进一步提高卫生技术人员的工作投入活力;从组织管理角度,应定期培训,提高技能多样性、工作自主性,开展工作反馈、合理安排工作任务、改善薪酬制度等;从个人角度,应不断学习提高个人技能和自身修养,保持良好情绪,增加工作控制感,减轻工作压力.

Objectives To investigate and analyze the work engagement status of medical personnel and influencing factors,and construct a structural equation model of work engagement,and suggest some policy recommendations to further improve the work engagement of the medical personnel.Methods Multistage stratified cluster random sam-pling method was adopted to survey 2903 health workers on the job of all the county-level public hospitals in three cities of Shandong province.A structural equation model of work engagement was constructed.Results The average score of the work engagement of the medical personnel was 68.13.The average score per question was 4.01.The score of devotion was the highest,and that of vigor was the lowest.Work feeling had a largest direct effect on work engagement.The direct effect value was 0.542 3.Job characteristics and working situation both had a direct effect and an indirect effect on work engagement.Working situation had a negative effect.Work feeling mediated the rela-tion among job characteristics,working situation,and work engagement.Conclusions The medical personnel's vigor ought to be further stimulated.Organization ought to train medical personnel regularly to improve their skill variety and job autonomy,often provide job feedback to medical personnel,properly allocate the work tasks,and reform salary system,etc.Medical personal ought to further study to increase individual skill and self-cultivation,keep well emotion,increase job control,and relieve working pressure.
